Socialization and Realistic Recruitment Socialization vs. Individualization ● Socialization- when the new worker adapts to the organization ● Individualization- when the organization adapts to the new worker Phases of socialization 1. Anticipatory - Before you even step foot in the organization. Understand a concept of work when you are really young. ● Imagine the role- a picture in your mind ● Learning about: work (from your parents), occupations (“what do you want to be when you grow up” taking tests in middle school and high school, majors in college), organizations (high school. media. interviews for jobs.) ● Recruitment and interviewing: Problems: ● Problem: Misrepresentation by applicant or organization ○ Applicant - lying on the resume. ○ Organization - claiming you get high discounts when you don’t. ○ Solution: Realistic Recruitment/Realistic Job Previews (RJPs) ■ If you’re truly 100% honest, then one of two things will happen. The potential employee will self select out. If they accept the job, it will be great! ● Problem: Unconscious Bias ○ Example: not wanting older people so only calling in younger people for second interview without realizing it.

The organization is still trying to figure you out. ● Content of socialization ○ Learning about your role (task mastery; role clarity) ■ TM - How to do the job. Learning tasks. Gaining confidence. ■ RC - Learning what the general expectations are along with responsibility. ○ Learning about the organizational culture ■ Until you learn it, you feel like a fish out of water ○ Learning about self ■ Personal learning. ● Newcomer Information Seeking (p. 129) ● Organizational socialization tactics (Van Maanen and Schein, 1979) ○ Institutionalized vs. Individualized ■ Institutionalized - Very planned, scheduled, structured, systematic. Research shows this can lead to greater commitment and job satisfaction and less likely to quit. ■ Individualized - Unplanned. Nonsystematic. It’s up to you to figure everything out. Thrown in. More turn over. ○ Investiture vs. Divestiture ■ Investiture - Human Resources. Whatever you bring in is valued.
